Cook Group Builds Life-Changing Career Pathways Through Upskilling and Education
Cook Group, a privately owned global leader in minimally invasive medical devices, is redefining workforce development by deeply investing in upskilling programs that empower employees at every stage of their careers. With a footprint spanning three continents and a strong base in Indiana, Cook’s commitment to education and talent development is transforming lives and strengthening communities.
Founded by Bill Cook, the organization has grown to around 10,000 employees worldwide, with approximately 7,000 based in Indiana. Cook Medical, the company’s largest division, manufactures 70% of its products in the U.S. and exports globally.
Over the past decade, Cook’s upskilling journey has evolved from decentralized training efforts to a unified talent development strategy designed to ensure equal access to education. The cornerstone of this strategy is the My Cook Pathway program, which offers employees tuition assistance and professional development funding for U.S.-based employees. Participants can receive up to $5,250 annually in tax-free, for education, without the burden of upfront payment thanks to partnerships with academic institutions like Purdue Global.
For those without a high school diploma, Cook offers a High School Equivalency (HSE) program in partnership with Ivy Tech Community College. Participants split their time between working at Cook and attending classes, culminating in a graduation ceremony that’s often described as deeply inspiring. From there, employees can pursue associate degrees, certificates, and beyond through the Achieve Your Degree initiative.
One standout success story comes from Cook’s first HSE graduate who was able to change careers thanks to the upskilling provided at Cook.
“She left Cook to go to nursing school,” said Jeana Finlinson, Director of Learning and Talent Development at Cook Group. “And so, the program is meant for developing the workforce, not just Cook employees. We find that to be a good thing.”
Another powerful example comes from Cook employee Cylis Rush, who used the Achieve Your Degree program to advance his education. Since completing the program, Cylis has continued to grow professionally at Cook Medical.
“I understand people have other things going on in their life, but I really would encourage people to do this and at least expand past a high school diploma,” Cylis Rush said. “Just showing that you completed something other than high school looks good on resumes and I have a sense of accomplishment now that I’ve finished my schooling.”
The value of upskilling at Cook lies in expanded career opportunities. Employees who earn degrees become eligible for roles that were previously out of reach, such as engineering or research and development positions. And Cook consistently fills a higher percentage of positions internally than the industry average, reflecting its commitment to growing talent from within.
Cook is investing in the future by launching major programs to upskill employees in artificial intelligence. Recognizing varying levels of comfort and adoption, the company encourages curiosity and exploration, helping employees understand how AI can enhance efficiency and innovation in their roles.
A revamped performance review system ensures upskilling is part of a long-term development plan, not just a one-off training event. In 2024, Cook completed performance reviews for 99.7% of its global workforce, a benchmark achievement that supports meaningful conversations around growth and goals.
“That robust performance review system now has really helped with those meaningful conversations, documenting, setting goals, setting development goals, being transparent,” said Linda Edgeworth, Director of HR.
Cook leaders also encourage other Indiana companies to embrace upskilling, even if the initial costs seem daunting.
“Continued talent development and upskilling within companies, especially given that change demographically, is going to be increasingly important, if we're going to maintain the best possible workforce and best possible opportunity for people to live a good life.” said Dan Peterson, Vice President of Industry and Government Affairs.
From government-supported training grants in Ireland to life-changing promotions in Indiana, Cook’s programs are reshaping lives. Employees gain confidence, financial stability, and access to new opportunities, even buying their first homes thanks to career advancement made possible by upskilling.
